    HR loves data. But can we make sense of it? Most of the time, no. People analytics is so pivotal for HR. But collecting data isn’t the same as using it. A dashboard full of numbers won’t fix retention, engagement, or culture. Unless HR knows what to do with it. Before diving in, ask yourself: - Does leadership actually care? Approving a budget isn’t enough. They need to act on the data. - Are we tracking what matters? If it doesn’t tie back to business goals, it’s just noise. - Do we understand the ‘why’ behind the numbers? Turnover is up? Why? Engagement is low? Why? Data shows symptoms, not solutions. - Do employees trust us with their data? Without transparency, expect resistance. People need to know how their data is used, and why it helps them. - Are we actually acting on insights? A report means nothing if nothing changes. And one more thing, do we have one source of truth? When data is scattered across ten different systems, no one knows what’s real. A single source of truth is the only way to make sense of it. Because data is only useful if you use it. HR’s job is really to turn data into action. That means: ↳ Asking the right questions before drowning in the wrong data. ↳ Training managers to use insights, not just read reports. ↳ Breaking down silos so HR, finance, and leadership see the full picture. ↳ Communicating data in a way that actually drives change.     Given heightened marketplace uncertainty and transparency, organizations are struggling to quantify the impact of their inclusion work. My ally Victoria Mattingly recommends these ideas to start: 1. Hiring Data: Review hiring data at each stage of the selection process to see if historically marginalized candidates are not advancing. This can help an organization discover if inclusive hiring practices need to be revisited and ensure the candidate pool is diverse from the start. 2. Retention and Promotion Rates: Analyze retention and promotion rates to see if employees from historically marginalized groups are leaving at higher rates or are consistently passed over for advancement. This data could signal a need for more inclusive performance management processes and help a company understand if its culture is one where all employees can thrive. 3. Pay Equity Audits: Conduct comprehensive pay equity audits to identify disparities in compensation across gender, race, and other identity markers. While this might feel risky or even costly, the financial and reputational cost of a discrimination lawsuit is far greater. As Mattingly points out, pay inequality is a primary driver of turnover and can be a significant drag on a company’s bottom line. 4. Performance Evaluation Data: Combing through performance evaluation data can uncover patterns of bias if certain groups of employees are consistently rated lower or receive fewer growth opportunities. If the data shows a consistent pattern of lower scores for a particular demographic, it's a clear signal that bias may be influencing evaluations. 5. Leadership and Development Tracking: Track participation in leadership development programs, sponsorship initiatives, and high-visibility projects. This serves as a proactive indicator of whether all employees have access to advancement pathways.     HUMAN RESOURCES REPORT 🚀 🧠 On Monday, I hit a creative block. I opened Excel to start a new dashboard… but nothing flowed. I stared at the dataset. I rearranged columns. I walked away. But instead of forcing it, I gave myself space to rethink the purpose of the project. That was the spark. What started as a blank screen became this 2-page HR Workforce Analytics Dashboard — designed in Excel and built to solve real workforce challenges. 💻 The Process To bring it to life, I moved beyond the usual visuals and leaned into Excel’s full analytics power: ✅ Power Query to clean, transform, and structure raw candidate data ✅ Power Pivot to model data relationships and handle large volumes ✅ DAX Measures to calculate key metrics like job switcher %, training hours, and experience ✅ Pivot Tables to power dynamic visualizations across cities, education levels, and gender ✅ Custom icons, KPI cards, interactive navigation, and clean layout for storytelling Every piece of the design was intentional — not just to look good, but to inform decisions. 🔍 What the Data Showed Despite having over 1.59 million enrollees, only 24 candidates were classified as ready to work. That’s a readiness gap too wide to ignore. More insights: 🚹 87.85% of candidates are male – showing a deep gender imbalance in workforce participation 🔄 37.63% are frequent job switchers – a red flag for retention risk 🏙️ Certain cities had high switcher rates – location-specific instability 🎓 Graduates receive far more training hours than others – training inequality 🧠 There’s no strong correlation between experience and training – suggesting a mismatch in how skills are built vs. applied ✅ Recommendations To solve these real-world HR issues, we need to: ✊ Implement inclusive recruitment policies to close gender gaps 📊 Align training programs with real job demands and readiness needs 🏙️ Roll out city-specific engagement strategies to reduce turnover 🧩 Support lower-educated candidates with accessible learning pathways 🔍 Continuously monitor workforce data for early warning signs. This dashboard isn't just a portfolio piece — it's a problem-solving tool.     Most HR dashboards are… useless. Not because the data is wrong. Not because the visuals are bad. But because they answer the wrong questions. Many HR dashboards track dozens of metrics such as headcount, joiners, leavers, gender ratios, and training hours. While these numbers are informative, they often fail to provide insights that help leadership make decisions. Executives do not open dashboards to see data. They open dashboards to understand what action is needed. When designing HR analytics for leadership, the focus should shift from reporting activity to driving strategic insight. Here are a few examples of how the perspective changes: Instead of only showing Total Attrition, show • Critical Role Attrition • Regrettable Attrition • Attrition Trend vs Industry Benchmark Instead of only tracking Headcount, show • Headcount vs Workforce Plan • Hiring Gap by Department • Time to Productivity for New Hires Instead of displaying basic diversity charts, show • Leadership Diversity Progress • Gender Representation by Level • Diversity movement over time A well-designed HR dashboard should function like a cockpit for leadership, highlighting only the indicators that signal workforce health and business impact.
