This article in MIT Sloan Management Review on hybrid work by Nick Bloom, Prithwiraj Choudhury, and Brian Elliott confirms what we've been documenting for years: This isn't a location problem. It's a leadership capability gap. While too many executives still debate office attendance, their more forward-thinking, innovative competitors build the leadership AND operational capabilities that a high-performance flexible work model--not just "hybrid"--requires. The research and case studies that the article cites get critical points right: ✅ "To date, no peer-reviewed research shows a benefit to a rigid five-day office model." ✅ Synchrony's CEO focusing on measurable results over presence. ✅ Atlassian's teams creating working agreements. ✅ The reality that only 25% of managers of distributed teams get leadership training (and we wonder why they are reporting historically low levels of engagement and burnout!) But this alone doesn't close the capability gap. What I'm seeing in our work with organizations: 👉 Teams need more than permission to create norms. They need facilitation frameworks for making planning and coordination decisions within the context of broader organizational parameters that all levels of leadership have aligned behind. 👉 Managers need consistent protocols, tools and training to guide the conversations about how, when, and where their specific work gets done—not just implement generic policies. This includes defining: → How does work get prioritized and coordinated for your business? → When do teams need to be together in person, and not in person, to achieve specific outcomes? → In what spaces and places (in person and virtual) does different work happen most effectively given your constraints? The article does mention the importance of space redesign and technology but a high-performance flexible work model integrates technology capabilities, and workspace design into the defined parameters as one coordinated way of operating across places, spaces and time. This requires moving: ✅ From debating location to starting with the work and defining how, when and where that work happens best, and ✅ From treating flexibility as policy compliance to building it as strategic capability. The evidence is clear. The business case is proven. Organizations that build these operational and leadership capabilities have a competitive advantage and will outperform those still debating badge swipes. As more companies embrace A/B testing, the bottleneck is no longer running experiments—it’s ensuring those experiments lead to trustworthy decisions. In this tech blog, the data science team at Booking.com explains how they scaled experimentation quality across the organization. Rather than enforcing rigid rules, they chose to preserve team autonomy while building the supporting systems needed to encourage better experimentation practices. The team’s solution followed a simple but thoughtful progression: process, metric, then tool. They first invested in community initiatives like Experiment Ambassadors and peer experiment reviews to build a shared experimentation culture. They then introduced an Experimentation Quality framework that evaluated every experiment across three dimensions—Design, Execution, and Decision—making experimentation quality measurable and easier to improve. Finally, they embedded those standards directly into their internal experimentation platform through features such as quality checks, power-calculation guidance, and stronger defaults that naturally guided teams toward better decisions. The goal was to maintain flexibility while making good experimentation practices easier to follow. This work highlights an important lesson: improving experimentation at scale requires more than statistical knowledge or individual discipline. Sustainable improvement comes from combining strong organizational processes, meaningful quality metrics, and tooling that reinforces good practices into the everyday workflow. I was watching Made in India – The Titan Story recently. Like most of us, I started watching it for the business story. But one line stopped me cold. "Fail again. Fail better." It landed because, if we're honest, most of us spend a large part of our professional lives trying not to fail. One more review. One more meeting. One more round of analysis. As if certainty is just one iteration away. But very few breakthroughs come with guarantees. Titan entering watches. Startups upending established industries. Athletes rebuilding careers after setbacks. None of them had certainty. What they had was the willingness to try and the environment that allowed them to. That last part matters more than we admit. What struck me about the Titan story wasn't the eventual success. It was the belief embedded in how they worked that people need the freedom to experiment, and sometimes fail, in order to build something meaningful. As leaders, we talk a lot about innovation. But innovation doesn't survive in cultures where failure is career-limiting. If your team needs three rounds of approval before they can test an idea, you haven't built a high-performance culture. You've built a permission culture. The question worth asking isn't "Did we fail?" It's "Are we creating space for people to try?" In a world changing this fast, the bigger risk may not be failure. Looking to upskill your employees or enhance your own skills on the job? Maybe the 'Qualifizierungschancengesetz' (long German word 🙈) is for you! The Qualifizierungschancengesetz (Skills Development Opportunities Act) is a German law aimed at promoting lifelong learning by providing financial support for employees to pursue further training. It allows employers and employees to access subsidies for qualification programs, with funding provided by the Federal Employment Agency. The goal is to address the accelerated transformation of the working world, prevent unemployment caused by structural change, strengthen further training, and secure the skilled labor base. In a nutshell: - Up to 💯coverage of training costs. Companies can have the costs of employee training covered by public funding, up to 100%. The law enables companies to train their employees to remain competitive, but only for certified training programs. - 💰Companies are also supported through wage subsidies. Businesses with up to 50 employees can receive up to 75% of wage costs reimbursed, while those with up to 500 employees can receive up to 50%. Criteria for funding under the QCG: - Skills, knowledge, and abilities are imparted that go beyond exclusively job-related short-term adaptation training. - The acquisition of the vocational qualification for which a training period of at least two years is stipulated by federal or state law was generally at least two years ago (if applicable). - The employee has not taken part in further vocational training subsidized in the two years before submitting the application. - The program or course lasts more than 120 hours. - The program or course, as well as the provider, must be AZAV-approved. Many CRO/experimentation programmes are an exercise in cycling through random ideas and best practices to see if any move a metric. There is nothing wrong with this per se, and in fact, some very interesting things can come from such accidental finds. But are you really learning anything, or growing and innovating your business strategically? Think about the Apollo moon missions, arguably the greatest of all human achievements. This succeeded not because of some individual experiments on rocket propulsion or anything else, but because of the genius in its systems management and coordinated learning and development. Imagine if they had just told everyone to test a load of ideas and see what happened. True experimentation begins with strategy and theory, and seeks to use experimentation to develop those theories and make bigger strategic decisions and pivots. The example shown is a real example for a retail brand. They wanted to appeal to a younger demographic and did not know how this could be achieved. The chart demonstrates the process of critical thinking that breaks down this challenge, first into strategic hypotheses (that this would be achieved either through changes to product OR to media and targeting) and then into more testable functional hypotheses and then experiments. These experiments are not necessarily A/B tests and run across the whole business. Experimentation is a strategic methodology for innovation and growth, but it requires careful centralised management, coordination and operating systems. Many businesses think they 'tick the box' of experimentation because they have an A/B testing platform and someone in the corner of a marketing team with a login for it. A 12-week AI upskilling roadmap helped Amazon fill 40% of job openings internally (but most companies ignore it). Everyone panics about the AI skills crisis. The World Economic Forum data tells a different story. Skills obsolescence dropped from 57% during the pandemic to 39% projected for 2025 to 2030. The crisis is no longer accelerating. It is becoming solvable. Amazon demonstrated what a structured approach can achieve through a $1.2 billion upskilling system that delivered measurable outcomes: → 700,000 employees retrained → Apprenticeship graduates earn $21,500 more annually → 40% of internal job openings filled by reskilled employees The models that deliver results are surprisingly simple. 📌 Weeks 1 to 4: Build AI literacy. Focus on prompt engineering basics, master three to five role-specific AI tools, and complete one micro-certification. 📌 Weeks 5 to 8: Apply skills at work. Automate two to three tasks, track time saved, document quality improvements, and share learnings. 📌 Weeks 9 to 12: Build proof. Create one portfolio project, quantify impact, and position yourself for AI-adjacent roles. Technical skills now last 12 to 18 months, while digital skills decay in three. A six-month delay reduces your adaptation window by one-third. This is why the workforce is splitting. Around 48% get redeployed or upskilled.
