It is disheartening at times and raises a critical question: Are we really valuing our employees correctly? For many organizations, the #performanceappraisal cycle is the ultimate yardstick for measuring an employee’s #potential and performance But let’s face it, while the evaluation cycle is a good #measurement tool and run by well-oiled machinery, the dependency factors are complex. Training and coaching programmes in many workplaces are often seen as one-size-fits-all solutions. Its time for that to change, especially when it comes to leadership development. Too often, learning and development initiatives are decided without involving the people who are not actually taking part in them. Organizations make huge investment into programmes, without effective research into people's needs. They don't ask people what they want or need. They presume everyone's needs are the same. There are times where this might be ok....specific technical skills for example or simple standard work practices. But leadership development requires a different approach. To be honest, I used to deliver one-day trainings on leadership skills here and there. But I never felt good about it. I felt like I wasn't adding real value to anyone. I knew most people were likely to forget everything they learned. It seems like such a waste of time and money. Now, I largely provide a blend of training and coaching programmes. They include an assessment of participant needs. They have a measure of individual development over time. Each person's coaching programme is tailored to what they need. I communicate with my programme participant's managers, to support the continuation of coaching long after their initial coaching programme ends. I always think I can do better so I gather feedback from every participant and improve my programmes all the time. These are the best practices guidelines I follow and teach: 1️⃣ Assess participant needs and customize programmes 2️⃣ Clarify the measures of effectiveness that will be used. 3️⃣ Personalize learning paths- this is possible through blending training with 1:1 coaching programmes 4️⃣ Foster a culture of continuous learning where coaching and training is part of what people regularly give and receive. Ensure all managers have effective coaching skills 5️⃣ Evaluate and adjust all training and coaching programmes. Why I Don’t Rely on Frameworks in Leadership Coaching As a leadership coach, I often work with seasoned consultants who are experts in frameworks like 2x2 matrices. These tools are great for structuring problems and strategies, but when it comes to leadership development, they often fall short. You may have seen them used in coaching or org-wide leadership trainings, only to feel that something is missing. When a prospective client asked if I stick to standard frameworks, my answer was a clear "No." Why? Because the real power of coaching isn’t in the frameworks themselves - it’s in how you interact with them. A coach’s job isn’t to impose a one-size-fits-all model but to help you create or adapt frameworks that truly work for you. --- From Frameworks to Personalization --- Frameworks can provide clarity, but they can also be rigid and limiting when applied to personal growth. The most effective approach is to co-create a framework that aligns with your unique thinking, leadership style, and challenges. Instead of asking, "What framework should I use?" it’s more effective to ask, "How can I leverage my strengths to solve this problem?" --- Customization: The Key to Effective Coaching --- In my coaching practice, we begin by exploring how you think and what drives you. From there, we either customize an existing framework or create another entirely new tool that fits your situation - so that they’re practical and effective for you. Frameworks and other coaching tools provide structure, but the true impact of coaching comes from self-reflection, awareness, and the ability to turn insights into action, which is a co-creative exercise between the client and the coach. --- The Coach’s Role: A Catalyst for Growth --- Ultimately, a coach helps you discover and implement what works best for you. Deloitte UK’s equal paid parenting leave policy is making a real difference. The policy, launched in a year ago and effective from 1st January this year, gives all parents (regardless of gender) 26 weeks of full pay. Since then: • 625 non-birth parents have applied. • 360 have already taken leave, averaging 23 weeks. • 95% took additional paid leave; 84% took or intend to take the full six months. What this tells me is that it isn’t just a policy. It’s a statement of values. You know how much I care about making space for parents to parent equitable and fully. The impact is visible in the real stories of people like Chris, and Zarar, who were better able to bond as a dad with their children. To me, there are two lessons here for inclusion leaders and HR professionals: 1. Policy + Culture = Power You can introduce the most progressive policy, but it only works if your culture encourages people to use it. Deloitte’s leaders have made that happen. 2. Equity transforms at both ends Equal leave isn’t just about fairness, it’s about normalising caregiving for all, fostering gender equality, and disrupting outdated norms that hold people back. If you’re thinking of your own parental leave policies, ask: • Are they ACTUALLY equitable? • Do you have a culture that supports people taking them? • Are you prepared to evaluate, learn, and evolve? I see this pattern repeatedly: A leader has done the development programs, understands the skills, know the frameworks… yet something crucial is still missing. Because the deepest transformation emerges in different moments: - When a CEO realises their drive for excellence is creating team burnout - When an executive discovers their need for control is stifling innovation - When a consultant connects their past patterns to present undesired results These insights surface in the intimate space of 1:1 coaching. In conversations that go deeper. In moments where skilled questioning reveals what's really driving leadership impact.
