Job descriptions and tasks are no longer static, they are increasingly being redefined at a faster frequency than before. You can hire for a clean set of responsibilities today. But if your values include efficiency, iteration, and progress, those responsibilities will change quickly. Sometimes the role itself changes within a year, sometimes sooner, because the system around the person changes. Tools improve, workflows compress, what used to take a week becomes a day, and naturally, the bottleneck is somewhere else. This is where teams get surprised by AI. They adopt tools that take over the first draft, first pass, analysis, and then they leave the human role untouched. The human becomes the “leftovers operator”, chasing edge cases, doing manual glue work, cleaning up inconsistencies, forwarding threads, filling gaps. My approach: to assume role redesign is part of the operating model. What this looks like in practice: we separate what must remain human-owned from what should become machine-assisted, and revisit that boundary on a cadence. We make “ownership” explicit, who is accountable for the outcome, who reviews decisions, what happens when the system is uncertain, and where escalation goes when no one is available to respond. The goal is to preserve growth, judgment, and accountability while the execution layer keeps getting cheaper. If you do not redesign roles deliberately, they will still change. You just will not like what they change into because you won’t be ready for it.

Accounting firms are facing an exodus of experienced partners, and we’re missing the mark on how to solve it. The reason is clear: we’re getting old. There’s an aging population of boomers retiring. The problem is, the next generation of skilled talent isn’t eager to replace them. Why? ➡ Young people have very different motivations They want short-term rewards. The road to partner is long and so is the payout. We’ve seen this in our organization. Our future leaders would much prefer a shorter-term equity award vs. long-term incentives. Firm leaders should look towards a “Great Restructuring.” Here are 7 strategies that we’re implementing. 1️⃣ A new value proposition to talent Waiting 12+ years to become a partner isn’t cutting it anymore. We need to design new, rewarding career paths that allow our teams to thrive. As we focus more on solving our client's complex, tech-enabled challenges (while automating and offshoring low-value services), we create roles that are aligned with their motivations. 2️⃣ Train and reinvest in people Accounting firms are now competing with tech giants like Google and Amazon for talent. Don’t skimp on your training budgets if you really want to grow. 3️⃣ Rethink KPIs and performance metrics The days of valuing only individual billable hours are over. Let’s redefine success by prioritizing team-based achievements, client satisfaction and innovative solutions. 4️⃣ Reimagine office space Workplaces should inspire collaboration, not reinforce silos. Offering flexible work arrangements and hybrid models with spaces that are both productive and socially engaging. 5️⃣ Rethink compensation We must offer short-term incentives. Consider short-vesting equity options, performance bonuses, and the like that align rewards with immediate contributions, not just long-term tenure. 6️⃣ Explore alternative firm structures What would a model look like without traditional partnerships? Here’s the paradox: you're scaling yesterday’s org chart while the operating model rewrites itself underneath you. McKinsey calls this the "agentic organization" — humans and AI agents working side by side. Here’s what most C-suites are underestimating: Only 1% of organizations have the decentralized models this requires. That’s not a gap. It’s a structural mismatch. The issue isn’t tech. It’s talent, culture, and org design. So what does a future-ready organization look like? 📊 Job-Related Predictors of Satisfaction Among 22,239 Australian Workers A lot of organisations seem to assume that higher salaries lead to happier employees, but there's not actually a lot of evidence to support this assumption. What really drives job satisfaction at work? Our analysis examined 22,239 Australian workers tracked over nearly two decades (2005-2023). We measured 21 workplace factors including autonomy, job demands, skill variety, security, and stress levels and examined the extent to which each predicted job satisfaction (while controlling for other factors). The results challenge the assumptions behind salary as the primary tool for keeping employees satisfied. While salary showed no credible effect on satisfaction in our analysis, many work design elements emerged as strong predictors. Task variety was strongest, followed by the perception of fair pay, job security, and autonomy. Stress-related factors were the biggest inhibitors of job satisfaction. These findings suggest that organisations focused on retention and engagement may want to focus more on redesigning jobs and building workplace culture than on salary alone.
